物流企业薪酬福利管理现状及问题——基于北京市114家企业的调查 被引量:6

摘要 薪酬福利是企业发展的晴雨表。笔者通过对北京市114家物流企业进行访谈式问卷调查发现,北京市物流企业普遍重视薪酬福利管理,大多建有较为完备的薪酬福利管理制度,半数以上的企业会半年调薪一次,调薪依据比较多元化;北京市物流企业人均薪酬水平、新招录大学生起薪水平较低,企业内薪酬差距大,薪酬福利支出平均占物流企业全部经营成本的27.1%,但年均增长快,员工福利呈多样化趋势;至今仍有一半以上的企业没有作过薪酬调查,长期激励不足,薪酬福利水平低是导致员工离职的主要原因。为进一步优化薪酬福利管理方式,更好地满足企业快速发展的需要,物流企业应全面优化薪酬福利制度,建立基于企业快速发展和员工长远发展目标、满足个体化需要的动态薪酬福利体系。另外,要做好各子系统管理工作的衔接与协同,处理好薪酬福利与绩效考核、薪酬福利与人才招聘留用之间的关系,适当设计核心员工的激励计划,鼓励核心员工为物流企业创造更大的价值。 Compensation and welfare is a barometer of Enterprises development. With the help of interview in 114 logistics enterprises in Beijing, it is discovered that the logistics enterprises pay more attention to compensation and welfare management; most of them built a relatively complete management system of the compensation and welfare; more than half of the enterprises will adjust the compensation once per half year based on diversified basis; the per capita salary and per capita salary level of the newly recruited university students are relatively low; and the pay gap within enterprises is comparatively large; the proportion of compensation and welfare expenditure in logistics enterprises operating costs is 27.1%; but the average annual growth is faster; employee welfare is diversified; more than half of these enterprises have never done the salary survey, and there is the lack of long-term incentives. The low salary welfare level is the main reason of employee turnover. To further optimize the management of compensation and welfare system and better meet the requirement of the rapid development of logistics enterprises, the logistics enterprises should optimize the compensation and welfare system in an all round way, and formulate a dynamic system suitable to the rapid enterprises development, the long-term employee development and their individual demand. Besides, they should better deal with the relation between compensation and welfare and performance evaluation and the relation between compensation and welfare and recruitment and maintenance, design an appropriate plan of incentives for core employees, and encourage these employees to contribute more to the logistics enterprises.
