摘要
基于工作要求—资源模型,通过对410份问卷数据的回归分析,探究了工作连通行为对工作投入的“双刃剑”效应,验证了工作自主性和角色压力的中介作用以及主动性人格的调节作用。研究结果发现:一方面,工作连通行为通过提升员工的工作自主性体验,进而促进工作投入;另一方面,工作连通行为也会通过催生员工的角色压力,进而抑制工作投入;主动性人格能够有效促进工作连通行为的积极影响并遏制其消极影响。
Based on the Job Demands-Resources Model,and through the regression analysis of 410 questionnaires,this article explores the“double-edged sword”effect of work connectivity on work engagement,and verifies the mediating role of work autonomy and role stress and the moderating role of proactive personality.The results show that work connectivity behavior promotes work engagement by enhancing the employees’experience of work autonomy and,inhibits their work engagement by promoting their role stress.The results also show that proactive personality effectively promotes the positive influence of work connectivity behavior and curbs its negative influence.
