摘要
本研究基于工作需求-资源模型,从工作绩效在个体内动态变化的视角,探讨了每天水平上工作自主性通过工作投入的中介作用对角色内和角色外绩效的影响。采用经验取样的研究方法,通过对65个研究对象连续测量15个工作日的调查,获得975份个体内数据。多层次分析结果显示:(1)每日工作自主性对当天工作投入具有显著正向影响;(2)每日工作投入对当天角色内和角色外绩效均有显著正向影响;(3)每日工作投入部分中介当天工作自主性与角色内绩效、角色外绩效之间的正向关系。最后,本研究结果对理论和管理实践的启示进行了讨论。
This study based on Job Demands-Resources model. From the perspective of dynamic within-person variability in job performance, we explored the relationships between job autonomy, work engagement and in-role performance and extra-role performance on a daily level. We used Experience Sample Methods and investigated 65 samples in the serial 15 working days, and we got 975 within-person questionnaires. The results of multi-level analysis showed: (1) daily job autonomy had a significant positive effects on work engagement; (2) daily work engagement had a significant positive effects on in-role and extra-role performance; (3) daily work engagement partially mediated the positive relationship between job autonomy and both of in- role and extra-role performance. Finally, we discussed the implication of theory and practice.
