老年病房护士职业承诺与组织职业生涯管理调查及聚类分析 被引量:10

摘要 目的了解老年病房护士职业承诺与组织职业生涯情况的层次及特征,为制定有效的护理管理措施提供参考。方法使用职业承诺问卷、组织职业生涯管理问卷对122名老年病房护士进行调查,数据进行聚类分析。结果老年病房护士职业承诺总分为(95.43±11.11)分,组织职业生涯管理总分为(52.59±6.48)分。通过K均值聚类分析将护士分成两类,Ⅰ类护士的职业承诺、组织职业生涯评分均低于Ⅱ类护士(P<0.05,P<0.01)。两类护士在年龄、婚姻状况、对工作满意程度、健康状态、留岗意愿的分布上存在统计学差异(P<0.05,P<0.01)。结论老年病房护士对组织职业生涯管理有积极的感知,职业承诺处于较高水平,但近40.0%的护士得分偏低。护理管理者需针对不同类别的护士进行引导和干预,以促进老年病房护士对职业和组织产生积极的认同和情感依赖,促进护理队伍的稳定。 Objective To comprehend the levels and characteristics of occupational commitment and organizational career management in nurses working in geriatric units, and to provide references for effective management strategies designed for each level of nurses. Methods A total of 122 nurses working in geriatric units were surveyed concerning their occupational commitment and organizational career management. Then cluster analysis was processed. Results The geriatric nurses scored (95.43± 11.11) points on occupatio- nal commitment, and (52.59 ± 6.48) points on organizational career management. The nurses were divided into 2 groups by using K means clustering, with group 1 nurses having less occupational commitment, and perceiving less organizational career management, than group 2 nurses. The 2 groups presented significant differences in ages, marital status, job satisfaction, health state, and intention to stay in the current jobs (P〈0.05, P〈0.01). Conclusion Geriatric nurses had positive insight into organizational career management, and high level of occupational commitment. However, almost 40.0% of the nurses had low scores. Nurse managers should develop specific training projects and guidance for each group of nurses, so as to improve the quality of geriatric nursing service.
