情绪、希望感与工作投入:来自经验取样法的证据 被引量:17

Emotion, Hope and Work Engagement: Evidence from Experience Sample Methods

摘要 工作投入波动性越来越受到国外学者的重视,而国内相关的实证研究却较为缺乏。本研究基于情绪即信息理论和拓展—构建理论,探讨了工作投入在个体内动态变化的原因,尤其是每日的情绪、希望感的作用。采用经验取样法,通过对70名高校辅导员连续两周(10个工作日)的调查,获得670份个体内数据。多层次分析结果显示:(1)每日积极情绪正向预测每日希望感;每日消极情绪负向预测每日希望感;(2)每日希望感正向预测当天工作投入;(3)每日希望感在当天积极情绪与工作投入之间起部分中介作用,在当天消极情绪与工作投入之间起完全中介作用。最后,本研究针对如何在日常工作中调动员工的工作投入提供了建议。 In recent years, the fluctuation of work engagement has increasingly attracted scholars' attention, while there are still few empirical studies in Chinese context. Based on Feeling as Information Theory and The Broaden and Build Theory, this study focused on the dynamic within-person variability in work engagement. This study explored the relationships among college counselors' emotion, hope and work engagement on daily level by investigating 70 college counselors for two consecutive weeks (10 days of work) using experienced sampling method. The results of multi-level analysis on 670 within-person questionnaires showed: (1) daily positive emotions positively predict daily hope; daily negative emotions negatively predict daily hope; (2) daily hope had a significant positive effect on work engagement; (3) daily hope partially mediated the relationship between daily positive emotions and work engagement; daily hope fully mediated the relationship between daily negative emotion and work eengagament. Finally, the research results provide recommendations for individuals and organizations on how to adequately trigger employees' work engagement in their daily work.
