基层官兵社会支持与职业倦怠的关系:职业压力的中介效应 被引量:18

Relationship between Social Support and Job Burnout in Grass-root Military Personnel:The Mediated Effects of Occupational Stress

摘要 目的探讨基层官兵职业压力、社会支持与职业倦怠之间的关系。方法采用随机整群抽样法,选取基层官兵1550人,运用军人职业倦怠量表、军人职业压力量表和社会支持量表采集数据,并对所得数据进行统计分析,使用结构方程模型进行验证。结果①职业压力总分与职业倦怠总分及成就感、躯体化、人际关系、消极怠工因子得分呈正相关(r=0.454-0.522,P<0.01),与自我评价因子得分呈负相关(r=-0.14,P<0.01);社会支持总分与职业压力总分、职业倦怠总分及各因子得分呈正相关(r=0.069-0.592,P<0.01);②中介效应分析表明:职业压力在社会支持和职业倦怠各因子间起部分中介作用;③路径分析表明:社会支持对职业倦怠有直接效应(路径系数为0.40,P=0.000),对职业压力也有直接效应(路径系数为0.60,P=0.000);职业压力对职业倦怠有直接效应(路径系数为0.37,P=0.000)。结论职业压力和社会支持是导致职业倦怠的两个重要影响因素;社会支持能够通过减少职业压力而降低职业倦怠水平,职业压力在社会支持与职业倦怠间起部分中介作用。 Objective To explore the relationship between occupational stress,social support and job burnout in grass-root military personnel,and validate that by structure equation modeling.Methods By random cluster sampling,1550 grass-root military personnel were selected and investigated by Military Job Burnout Scale,Military Occupational Stress Scale and Social Support Rating Scale,then using SPSS 17.0 and AMOS 7.0 program for data analysis.Results ①The total score of occupational stress was positively correlated with the total score of job burnout and the scores of sense of achievement,somatization,human relation and demotivation(r=0.454-0.522,P0.01),and negatively correlated with self-assessment(r=-0.14,P0.01);The total score of social support was positively correlated with the total score of occupational stress and job burnout,sub-factor scores of job burnout(r=0.069-0.592,P0.01).② The analysis of mediation effect showed that social support was the partial mediation between occupational stress and job burnout.③ The analysis of structural equation model showed that social support not only had a direct effect on job burnout(the path coefficient was 0.40,P=0.000),but also had a direct effect on occupational stress(the path coefficient was 0.60,P=0.000),and occupational stress had a direct effect on job burnout(the path coefficient was 0.37,P=0.000).Conclusion Occupational stress and social support are two significant factors of job burnout in grass-root military personnel.Social support can decrease job burnout level by reducing occupational stress;Occupational stress is the partial mediation between social support and job burnout.
