摘要
目的探讨护士组织公平感的影响因素并分析它们之间的相互作用,为护理管理者提供参考。方法采用便利取样法,抽取重庆市3所医院的602名护士,采用一般情况调查表、组织公平感量表、情商量表、工作日程灵活性量表、工作超负荷量表及社会支持量表进行调查,并进行路径分析。结果领导支持、工作日程灵活性、情商及工作超负荷不仅对组织公平感具有直接效应,也具有间接效应,而护士人口学特征对其影响不大。结论领导支持、关心护理工作,对提升护士组织公平感具有重要作用。
Objective To explore the influencing factors of nurses' organizational justice and analyze the interaction among these variables so as to provide reference for nursing administrators.Methods A total of 602 nurses from three hospitals in Chongqing were recruited by convenience sampling method.They were investigated with questionnaires of organizational justice,emotional intelligence,work schedule flexibility,work overload,social support and generalized information.Results Leader support,work schedule flexibility,nurses' emotional intelligence and work overload not only directly but also indirectly influenced nurses' organizational justice.The demographic characteristics of nurses had little effect on organizational justice.Conclusion The leaders' supports and concerns of nursing play an important role to enhance nurses' organizational justice.
