摘要
目的:了解护士组织公平感现状及其与情绪耗竭和心理健康的关系。方法:分层方便抽取辽宁省4所三级医院、7所二级医院共813名护士进行问卷调查,采用LISREL 8.7软件进行路径分析,探讨护士组织公平感现状及其与情绪耗竭和心理健康的关系。结果:护士的分配公平感较差;组织不公平感对护士情绪耗竭产生直接影响,对心理健康通过情绪耗竭的中介作用产生间接影响;领导不公平感对护士心理健康产生直接和间接影响。结论:组织不公平感对护士的情绪耗竭和心理健康均有负性影响,通过调整结果分配和提高领导公平感可以降低护士的情绪耗竭,提高其心理健康水平。
Objective: To study the current status of organization justice and the relationship of organizational justice, emotional exhaustion and mental health among nurses. Method: Totally 813 nurses from 4 Third Grade hospitals and 7 Second Grade hospitals in Liaoning province were recruited by convenience sampling and investigated by Organizational Justice Questionnaire, Emotional Exhaustion Scale from the Maslach Burnout Inventory-General Survey (MBI-GS), and Kessler 10 Psychological Distress Scale (K10). LISREL 8.7 was used to do path analysis. We explored the current status of organization justtica and the relationship of organizational justice, emotional exhaustion and mental health. Results:The distributive justice among nurses was low. Organizational injustice had a direct impact on emotional exhaustion and emotional exhaustion played an intermediary role between organizational justice and mental health. Leadership injustice had a direct and indirect impact on mental health. Conclusions:Organizational injustice has a negative impact on emotional exhaustion and mental health. It is necessary for the manager to improve nurses' mental health status by enhancing distributive justice and leadership justice.
