基于潜在剖面分析的重庆市新入职护士规范化培训满意度研究

A latent profile analysis of standardized training satisfaction among newly recruited nurses in Chongqing City,China

摘要 目的探索重庆市新入职护士规范化培训满意度现状及潜在分类,为构建新护士规范化培训方案提供参考。方法采用便利抽样法,于2022年10月选取重庆市558名新入职护士作为调查对象,采用一般资料调查表、自制规范化培训满意度调查表进行问卷调查,对新护士规范化培训满意度进行潜在剖面分析,确定最佳的满意度分组类别。结果新入职护士对规范化培训的满意度水平整体较高,其中满意度最高的2个维度为:专科临床实践能力培养([17.11±2.58)分]及培训与考核方法([16.30±2.34)分];满意度较低的维度为:护士职业培养与发展计划([6.41±2.04)分]。对满意度进行潜在剖面分析显示,新护士规范化培训满意度水平可分为3个类别,分别为低满意度组[119例(21.33%)]、中等满意度组[290例(51.97%)]、高满意度组[149例(26.70%)]。回归分析结果显示,相比于高满意度组,低满意度组和中等满意度组的影响因素分别为工资收入(OR=1.777,P=0.002)和职业发展机会(OR=1.612,P=0.024)。结论新入职护士对规范化培训的满意度存在一定异质性,护理管理者需重点关注“中等满意度组”及“低满意度组”这2个类别,并针对规范化培训满意度的潜在类别及影响因素制定培训方案,以进一步提高新护士对规范化培训的满意度。 Objective To explore the status of satisfaction and the latent profiles of newly employed nurses who received standardized training in Chongqing,and provide a reference for constructing standardized training plans for newly employed nurses.Methods A convenience sampling method was adopted to select 558 newly employed nurses from Chongqing in October 2022 as the study subjects.A general information questionnaire and a self-designed standardized training satisfaction questionnaire were used for data collection.Latent profile analysis was performed based on the satisfaction with standardized training for newly employed nurses to determine the optimal number of groups with different satisfaction levels.Results Newly employed nurses generally exhibited relatively high satisfaction with standardized training.The two dimensions with the highest satisfaction were specialized clinical practice training(17.11±2.58)and training and assessment methods(16.30±2.34),whereas the dimension with the lowest satisfaction was career development and growth planning for nurses(6.41±2.04).In latent profile analysis,the newly employed nurses were classified into three groups based on satisfaction:low-satisfaction group(119,21.33%),medium-satisfaction group(290,51.97%),and high-satisfaction group(149,26.70%).Regression analysis indicated that,compared to the high-satisfaction group,the influencing factors for the low-and the medium-satisfaction groups were salary income(odds ratio[OR]=1.777,P=0.002)and career development opportunities(OR=1.612,P=0.024),respectively.Conclusions Satisfaction with standardized training among newly employed nurses demonstrates heterogeneity.Nursing managers should pay close attention to the medium-satisfaction group and low-satisfaction group and develop training plans tailored to the latent groups and the influencing factors of standardized training satisfaction to further enhance their satisfaction with standardized training.
