摘要
教师有效教学是深嵌于院校组织环境中的社会情境性专业行为,不仅依赖教师主体性,也依赖院校组织的积极引导与多元支持。在学界既有研究多聚焦个体特征的范式下,引入组织支持视角,有助于深化对于教师有效教学行为驱动机制的学理性阐释。研究表明,教师有效教学涵盖互动反馈、课外指导、自主探究与规范管理四大核心要素。院校组织所给予的情感支持与制度支持是促进教师有效教学的关键力量,工具支持则在资源层面提供基础保障,并通过强化教师组织融入发挥间接效应。研究结果为揭示院校制度压力与支持动力之间的复杂关系、为理解高校教学激励不足的成因提供了理论依据。基于此,院校应构建以制度激励与情感关怀为核心、以资源保障为支撑的多维支持体系,以提升教师教学投入并强化高质量人才培养能力。
Effective teaching is a socially embedded and context-dependent professional practice deeply situated within the institutional environment of higher education.Its implementation depends not only on the faculty’s individual agency but also on proactive guidance and multifaceted support provided by institutions.Moving beyond the predominant focus on individual characteristics in existing research,this study introduces an organizational support perspective to enhance the theoretical understanding of the driving mechanisms behind effective teaching.The findings reveal that effective teaching comprises four core dimensions:interactive feedback,out-of-class guidance,encouragement of self-directed inquiry,and normative teaching management.Among institutional supports,emotional and institutional supports serve as key drivers in promoting effective teaching,whereas instrumental support plays a foundational role by providing essential resources.Moreover,organizational support indirectly enhances teaching effectiveness by strengthening teachers’embeddedness within the institution.These results contribute to unraveling the complex relationship between institutional pressures and motivational support,offering a theoretical explanation for the prevalent lack of teaching incentives in higher education.Accordingly,universities should establish a multidimensional support system centered on institutional incentives and emotional care,underpinned by adequate resource allocation,to increase faculty’s instructional engagement and strengthen their capacity to cultivate high quality talent.
