随班就读教师工作资源与工作压力的关系:有调节的链式中介模型

The Relationship between Job Resources and Job Stress among Teachers in Inclusive Education:A Moderated Sequential Mediation Model

摘要 随班就读教师工作压力问题由来已久,为随班就读教师减负是融合教育实践中亟待解决的难题。本研究基于工作要求—资源模型,以1630名随班就读教师为对象,考察随班就读教师工作压力影响机制。结果发现:工作资源显著负向预测工作压力;教师胜任力与工作旺盛感分别在工作资源与工作压力之间起中介作用;教师胜任力与工作旺盛感共同对工作资源与工作压力起链式中介作用;年龄在工作资源与教师胜任力、工作资源与工作旺盛感之间起调节作用。因此,建议优化资源配置,构建多维融合教育支持体系提升教师抗压能力;聚焦融合情境中的关键教学行为,提高教师胜任力;鼓励内生性发展,教师自觉激发工作旺盛感;因龄施策提升教师资源转化效能。 The issue of job stress among teachers who implement inclusive education in regular classrooms has persisted for a long time,and reducing their burden remains an urgent challenge in inclusive education practice.Based on the Job Demands-Resources model,this study investigated the mechanisms influencing job stress among 1,630 teachers working with students with special needs in regular classrooms.Results showed that:job resources significantly negatively predicted job stress;teacher competency and work thriving each mediated the relationship between job resources and job stress;teacher competency and work thriving jointly played a sequential mediating role between job resources and job stress;age moderated the relationships between job resources and teacher competency,as well as between job resources and work thriving.Therefore,the study recommends optimizing resource allocation and establishing a multi-dimensional inclusive education support system to enhance teachers’stress resilience;focusing on key teaching behaviors in inclusive settings to improve teacher competency;encouraging endogenous professional development to consciously cultivate work thriving;and implementing age-specific strategies to improve teachers’efficiency in resource utilization.
