摘要
不断变化且复杂的社会环境使得工作-家庭冲突研究面临新的挑战。本研究以来自不同领域的745位员工为研究对象,构建了工作家庭需求-资源匹配矩阵模型,并采用多项式回归及响应面分析方法深入探讨工作(家庭)需求以及家庭(工作)资源的动态匹配过程对个体工作-家庭冲突交互影响。结果表明:工作需求与家庭资源在"劣质"不匹配情况下工作-家庭冲突取得最大值,二者的匹配对工作-家庭冲突的影响为U型;工作资源与家庭需求在"劣质"不匹配情况下工作-家庭冲突取得最大值,工作资源与家庭需求的匹配对工作-家庭冲突有负向作用。本文旨在以多领域多变量的交互作用拓宽相关研究,并为缓解员工工作-家庭冲突提供更加灵活的应对策略。
Work-family research is facing new challenge under the ever changing and complex social environment. Data were collected from 745 individuals working in different domains in China and were analyzed by polynomial regression and response surface, this paper constructs the work-family demand-resource fit matrix model and examines how the dynamic process of the fit and misfit between demands and resources impacts on Work-tofamily Conflict. The results demonstrate that high work demand-low family resource "inferior" misflt and low work resource-high family demand "inferior" misflt get the highest Work-to-family Conflict;the work demand-high family fit has a U-shaped effect on Work-to-family Conflict;work resource-family demand fit has a negative effect on Work-to-family Conflict. This paper aims to broaden relative research by exploring multiple domains and factors and propose flexible strategies to reduce employees’ Work-to-family Conflict.
