以岗位胜任力为导向的护理培训在内镜中心的应用

摘要 目的 以岗位胜任力为导向对内镜中心护士进行培训,提高护理质量,为内镜中心护士培训模式提供参考。方法 2022年1月1日—2023年12月31日全层选取河北省某三甲医院内镜中心护士10名,根据消化内镜岗位特点进行培训考核。比较培训前后诊疗配合满意度和护理质量。结果 实施前的2021年度医师对护士诊疗配合满意度(67.200±4.762)分,实施后的2022年度医师对护士诊疗配合满意度(72.760±4.678)分、2023年度医师对护士诊疗配合满意度(82.800±3.322)分,得分依次上升,差异有统计学意义,P<0.05。各年度护理质量均值差异有统计学意义,P<0.05;2022年度、2023年度急救质量、消毒隔离质量、岗位综合质量、护理安全质量持续提升,均值差异有统计学意义,P<0.05。2021年度培训考核总成绩为(90.702±5.704)分,低于2022年度(93.576±4.512)分,2023年度(93.367±3.764)分,差异有统计学意义,P<0.05。结论 通过在内镜中心实施以岗位胜任力为导向的护理培训,将护士分层培训、层级晋升、绩效考核与护理质量有机结合,可有效激发护士职业潜能,提升护士的专业能力,进而优化内镜中心护理质量。 Objectives This study aims to train nurses in endoscopy centers based on job competency,improve the quality of nursing,and provide a reference for the training model of nurses in endoscopy centers.Methods From January 1,2022,to December 31,2023,10 nurses from the endoscopy center of a tertiary hospital in Hebei Province were selected and trained and assessed based on the characteristics of digestive endoscopy positions.The satisfaction with diagnosis and treatment cooperation and the quality of nursing were compared before and after training.Results Before implementation,the physicians'satisfaction with the nurses'cooperation in diagnosis and treatment was 67.200±4.762 in 2021,and after implementation,the physicians'satisfaction with the nurses'cooperation in diagnosis and treatment was 72.760±4.678 in 2022 and 82.800±3.322 in 2023.The scores increased successively,and the differences were statistically significant(P<0.O5).The difference in the mean of nursing quality in each year was statistically significant(P<O.05).The quality of first aid,disinfection and isolation,comprehensive job quality,and nursing safety quality continued to improve in 2022 and 2023,and the mean differences were statistically significant(P<O.05).The total score of the 2021 training assessment was 90.702±5.704 points,which was lower than the 2022(93.576±4.512 points)and the 2023(93.367±3.764 points).The difference was statistically significant(P<0.05).Conclusions By implementing a competencybased nursing training program in the endoscopy center,which integrates tiered training,career advancement,and performance evaluation with nursing quality,the professional potential of nurses can be effectively stimulated.This approach enhances nurses'expertise and,consequently,optimizes the overall quality of care in the endoscopy center.
