摘要
目的 探讨盐城市公共卫生机构人才流失对其组织凝聚力的影响机制,分析薪酬水平在其中的调节作用,以此为公共卫生机构提升组织凝聚力和稳定性提供建议。方法 选取2023年5月—2024年8月盐城市公共卫生机构的1 200名工作人员为研究对象,以方便抽样与滚雪球抽样相结合的方式收集数据,采用问卷调查法收集人才流失、角色冲突、组织凝聚力及薪酬水平的数据。并对数据进行描述性统计及相关性分析。结果 人才流失可削弱组织凝聚力(β=-1.242,P<0.001),并与角色冲突产生间接影响(间接效应β=-0.318,P<0.001);角色冲突对组织凝聚力有负向作用(β=-0.651,P<0.001);且高薪酬水平缓解了角色冲突对组织凝聚力的负面影响(交互作用β=0.181,P=0.011)。结论 人才流失是削弱公共卫生机构组织凝聚力的关键性因素。而提高薪酬水平、优化工作任务分配和提供职业发展机会可有效缓解角色冲突,提升组织凝聚力,有助于机构的可持续发展。
Objective To explore the mechanism of talent drain on organizational cohesion in public health institutions in Yancheng city,and analyze the regulating effect of salary level,so as to provide suggestions for improving organizational cohesion and stability in public health institutions.Methods A total of 1200 staff members from public health institutions in Yancheng city from May 2023 to August 2024 were selected as the research subjects.Data were collected by combining convenient sampling with snowball sampling,and the data of talent drain,role conflict,organizational cohesion and salary level were collected by questionnaire survey.Descriptive statistics and correlation analysis were carried out on the data.Results The talent drain weakened organizational cohesion(β=-1.242,P<0.001),and had an indirect effect through role conflict(indirect effectβ=-0.318,P<0.001).Role conflict had a negative effect on organizational cohesion(β=-0.651,P<0.001).Moreover,high salary level mitigated the negative impact of role conflict on organizational cohesion(interactionβ=0.181,P=0.011).Conclusion Talent drain is a key factor that weakens the organizational cohesion of public health institutions.Improving salary level,optimizing job assignment and providing career development opportunities can effectively alleviate role conflicts,enhance organizational cohesion,and contribute to the sustainable development of the organization.
