摘要
数字技术的广泛渗透与普遍应用推动了越来越多企业的数字化转型。员工对数字化转型的态度与行为很大程度上决定了数字化转型的成败。足够的心理安全感能够保持员工对组织的变革承诺,进而促进组织的数字化转型。基于资源保存理论,文章研究了员工内在特质(认知灵活性)和外在支持(组织支持感)对数字化变革承诺的影响,聚焦员工与外部的交互行为(社会交换)以及自我情绪状态(积极情绪)。通过对制造企业的实证研究发现:数字化转型实施过程中认知灵活性对员工数字化变革承诺具有积极影响,积极情绪在其中发挥部分中介作用;组织支持感会正向影响员工数字化变革承诺,社会交换和积极情绪对数字化变革承诺起中介效应。文章从个体层面观察并丰富了数字化转型背景下员工态度与行为的相关研究,为企业更好地实施数字化转型提供了理论参照和现实指导。
The extensive penetration and widespread application of digital technologies have driven digital transformation in an increasing number of enterprises.Employees'attitudes and behaviors toward digital transformation largely determine its success or failure.Adequate psychological safety can maintain employees'commitment to organizational change,thereby facilitating organizational digital transformation.Based on the Conservation of Resources(COR)theory,this study examines how intrinsic individual traits(cognitive flexibility)and extrinsic support(perceived organizational support)influence employees'commitment to digital transformation,with a focus on their interactive behaviors with external environments(social exchange)and self-emotional states(positive affect).Through empirical research on manufacturing enterprises,the findings reveal that:(1)During digital transformation implementation,cognitive flexibility positively influences employees'commitment to digital change,with positive affect playing a partial mediating role;(2)Perceived organizational support positively influences employees'commitment to digital transformation,where social exchange and positive affect mediate the relationship between organizational support and commitment.This research enriches studies on employee attitudes and behaviors in the context of digital transformation at the individual level,while providing theoretical references and practical guidance for enterprises to better implement digital transformation.
