摘要
企业实践是高职教师重要的职后培训路径和工作场所学习模式,其成效关乎高职院校“双师型”教师队伍的建设质量。基于对全国1692名高职院校专业教师的调查发现,高职教师企业实践存在着渠道单一、时间不足与形式松散等问题,仍有部分教师的年均实践时长未满足国家标准要求。高职教师企业实践成效总体较好,四维度得分由高到低依次为习得度、满意度、投入度和转化度,企业实践能够提升高职教师的职业发展能力,并为教学团队与学校创造一定的组织绩效。不同职称、专业大类、企业经历、地区的教师企业实践成效存在显著差异,正高级与中级职称教师的成效相对较低,具有企业工作经历教师的成效较高。不同渠道、安排、脱产情况、形式、时长的企业实践成效存在显著差异,实践成效的达成需要保障实践时长、延续性和介入深度。为提升高职教师企业实践成效,应当关注动机与成果转化,赋能教师深度参与企业实践;基于教师组群特征,提供个性化企业实践方案;发挥跨界教师的价值,促进校企资源双向流动。
Enterprise practice represents a significant avenue for post-employment training and workplace learning for vocational college teachers.The quality of the"double-qualified"teacher team in vocational colleges is inextricably linked to the efficacy of this training path and learning mode.Based on a survey of 1692 vocational college teachers nationwide,it was found that there are problems such as single channels,insufficient time,and loose forms in the enterprise practice of Chinese vocational college teachers.If was also found that there are still some teachers whose average annual practice time doesn't meet the national standards.The overall effectiveness of enterprise practice for vocational college teachers is positive.The four dimensions,which are scored in descending order,are acquisition,satisfaction,investment,and conversion.Enterprise practice has the potential to enhance the career development abilities of vocational college teachers,thereby improving the performance of teaching teams and schools.Significant differences in the effectiveness of enterprise practice have been observed among teachers with different professional titles,major categories,levels of enterprise experience,and geographical locations.The effectiveness of enterprise practice is relatively lower among teachers with high and intermediate professional titles.Those with prior experience of enterprise work demonstrate higher levels of effectiveness.significant differences in effectiveness are evident when comparing practice conducted through different channels,arrangements,off-job situations,forms,and durations,In order to boost effectiveness,it is essential to ensure that there is sufficient practical time,continuity,and depth of intervention.In order to optimize vocational college teachers enterprise practice,it is necessary to pay attention to motivation and achievement transformation,empowering teachers to engage in in-depth practice.It is also important to provide personalized practice plans based on the characteristics of teacher groups and to tap into the value of cross-border teachers and promote the two-way flow of school and enterprise resources.
