基层卫生人员家庭界面、薪酬满意度与职业倦怠关系的网络分析

摘要 目的:基于网络结构分析法,探究家庭界面、薪酬满意度对基层卫生人员职业倦怠的影响。方法:对广东省24家基层医疗卫生机构284名卫生技术人员,采用职业倦怠量表、工作-家庭冲突量表、工作-家庭增益量表及薪酬满意度量表进行调查,采用网络分析方法构建基层卫生人员家庭-薪酬-职业倦怠网络,评估各节点的中心性程度。结果:在家庭界面-薪酬满意度-职业倦怠网络中,因子间共存在62条非零边,网络核心症状为去人格化;“工作-家庭增益”在连接家庭界面-薪酬满意度-职业倦怠症状因子网络中具有重要的通路作用,“去人格化”具有较高的节点桥预期影响;家庭界面主要通过改善去人格化及个人成就感降低缓解个人职业倦怠,较高水平的去人格化和情感耗竭会加深个人职业倦怠。结论:工作-家庭增益是薪酬满意度和职业倦怠之间的中心桥梁;改善基层卫生人员的工作-家庭增益和薪酬水平可以有效缓解其职业倦怠;工作-家庭冲突升级会进一步加剧职业倦怠。 Objective To investigate the effects of family interface and salary satisfaction on the burnout of primary health care personnel based on network structure analysis.Methods A total of 284 health technicians from 24 primary health care institutions in Guangdong Province were surveyed using the Burnout Scale,Work-Family Conflict Scale,Work-Family Gain Scale,and Salary Satisfaction Scale.And network analysis was used to construct a family-salary-burnout network of primary health care personnel and assess the degree of centrality of each node.Results In the family interface-compensation satisfaction-burnout network,there were 62 non-zero edges among the factors,and the core symptom of the network was depersonalization."Work-family gain"had an important role in connecting the family interface-compensation satisfaction-burnout symptom factors network,in which"depersonalization"had a high node-bridge expected impact.The family interface relieved burnout mainly by improving depersonalization and personal fulfillment.Higher levels of depersonalization and emotional exhaustion will deepen burnout.Conclusion Work-family gain is the central bridge between salary satisfaction and burnout.Improving work-family gain and salary level of primary health care workers can effectively alleviate their burnout,while escalating work-family conflict can further exacerbate burnout.
