摘要
基于社会交换理论和组织认同理论,探讨工作环境和组织认同感对教师工作投入水平的影响机理,以期为制定提高教师的工作投入水平的管理策略提供理论依据。方法:采用学校工作环境量表、组织认同感量表和工作投入量表等,对职业教育机构的754名在职教师进行调查。相关分析和逐步回归分析的结果表明,学校工作环境和组织认同感均能直接显著影响教师工作投入水平,且组织认同感能部分中介工作环境对教师工作投入的影响。此外,职业满意度可调节工作环境与工作投入的关系。结论:改善教师的工作环境是提高教师工作投入的关键环节。因此,管理者需基于教师实际需求,通过改善教师的工作环境,提高教师的职业满意水平和组织认同感,以期达到提高教师的工作投入水平的管理目的。
Based on Social Exchange Theory and Organizational Identification Theory,this study explores the mechanisms through which work environment and organizational identification influence teachers’work engagement,aiming to provide a theoretical foundation for developing management strategies to enhance teacher engagement.Methods:A total of 754 in-service teachers from vocational education institutions were surveyed using the School Work Environment Scale,Organizational Identification Scale,and Work Engagement Scale.Correlation analysis and stepwise regression analysis revealed that both school work environment and organizational identification significantly and directly influence teachers’work engagement.Moreover,organizational identification partially mediates the relationship between work environment and work engagement.In addition,job satisfaction moderates the relationship between work environment and work engagement.Conclusion:Improving the work environment is a key factor in enhancing teachers’engagement.Therefore,administrators should respond to teachers’actual needs by optimizing the work environment,increasing job satisfaction,and fostering stronger organizational identification to effectively boost work engagement levels.
