师—徒深层相似性匹配对合作创新绩效的作用机理 被引量:1

摘要 二元关系构成个体层面链接到团队层面的结构洞,具有重要价值和意义,是创新的基本单元。以327对师徒二元关系为研究对象,探索师—徒深层相似性匹配对合作创新绩效的影响机制。结果发现:师—徒深层相似性匹配与合作创新绩效之间呈正相关关系;二元关系紧密度在师—徒深层相似性匹配与合作创新绩效的关系中发挥中介作用;共享心智模式在师—徒深层相似性匹配与合作创新绩效的关系中发挥中介作用;二元关系紧密度和共享心智模式在师—徒深层相似性匹配与合作创新绩效的关系中发挥链式中介作用;导师知识共享行为通过调节师—徒相似性匹配与二元关系紧密度的关系,进而调节二元关系紧密度、共享心智模式在师—徒相似性匹配与合作创新绩效关系中的链式中介作用。 It is extremely challenging for individuals to rely solely on their own resources to meet the demands of creation.Knowledge workers who possess technical expertise often have to depend on the resources of others to execute their creative work.Therefore,cooperation represents an effective means by which knowledge workers can stimulate their creative behavior.In such a business context,the sustainability of individual heroism is untenable,while cooperative creation is becoming the standard.At present,academia has focused on the team perspective to investigate the formation mechanism of creation performance,and some scholars have explored the feasibility of implementing cooperative creation in teams(project teams)and social network.Despite numerous studies highlighting the important role of cooperation in the generation of innovative and practical ideas,collaborative creation within mentoring relationships in the transition from individual innovation to cooperative creation has been overlooked by scholars.While scarce literature offers conclusive theoretical and empirical support for whether,how and under what conditions mentoring relationships promote cooperative creation,and the question of"how the characteristics of mentor and protégéinteract to influence the behavior of protégéor mentor"remains relatively understudied.Therefore,this paper intends to focus on mentor-protégédeep similarity fit to enhance a comprehensive understanding of the relationship between mentor-protégéfit and cooperative creative performance.Given the constrained availability of time,energy and other resources of mentor,information exchange and knowledge interaction between mentor and protégéare not taken for granted,thereby amplifying the significance of establishing a close mentoring relationship.According to the similarity-attraction paradigm,a deep fit of similarity between mentor and protégéserves to bolster perspective taking,improve mutual understanding and foster an emotional connection between mentor and protégé.In addition,deep similarity fit serves as a catalyst for the perspective taking process between mentor and protégé,thus facilitating the development of a shared mental model.When different individuals have similar mental models,they are more likely to experience similar emotions,draw similar conclusions,and ultimately generate congruent perspectives,thereby promoting collaborative creative practices and finally enhancing cooperative creative performance.Therefore,drawing upon the cognitive-affective personality system theory,this paper establishes a chain mediation research model to elucidate the mechanisms through which cooperative creative performance is stimulated.In this study,it underscores that mentors'knowledge sharing and deep similarity fit have an interactive effect on the cognition,emotion and behavior of mentor and protégé.This study collects data from 13 enterprises located in central and eastern China,and selects 327 pairs of mentorprotégébinary relationships as the research object to explore the influence mechanism of mentor-protégédeep similarity fit on cooperative creative performance.In order to verify hypotheses,the study employs a multi-level structural equation mode and confirms that mentor-protégédeep similarity fit positively predicts cooperative creative performance;binary relationship closeness mediates the relationship between mentor-protégédeep similarity fit and cooperative creative performance;shared mental model mediates the relationship between mentor-protégédeep similarity fit and cooperative creative performance;binary relationship closeness and shared mental model play a chain mediating role in the relationship between mentor-protégédeep similarity fit and cooperative creative performance;mentor's knowledge sharing behavior moderates the relationship between mentor-protégédeep similarity fit and the binary relationship closeness,and then moderates the chain mediating role of binary relationship closeness and shared mental model in the relationship between mentor-protégédeep similarity fit and cooperative creative performance.This paper focuses on the research of creation at the level of dualistic relationship between mentor and protégé,and reveals the importance of mentoring fit among deep traits for innovation.With the analysis of the basic units of innovation,it improves the research on creation under dualistic relationship.Different from previous literature,this paper constructively studies cooperative creation from the duality between organizations to the duality between individuals,which deepens the understanding of innovation from multiple levels and multiple perspectives.Meanwhile,the findings of this paper have instructive significance for enterprises,helping them develop measures to enhance the performance of their employees'cooperative creation.
