北京4所三甲医院医生对政府/社会责任承诺履行状况评价分析 被引量:2

Evaluation and analysis of doctors’ performance of government’s social responsibility commitment in four Grade Ⅲ Level A hospitals in Beijing

摘要 目的:基于心理契约理论,分析北京三甲医院的医生对政府、社会责任承诺履行状况的心理感知,从政府、社会层面来探索激励医生工作的对策,为政府促进医院人才激励机制建设提供依据。方法:采用自制问卷“社会人口学信息调查表”和“医生感知政府社会责任承诺履行情况评价表”对北京4所三甲医院、321名医生进行调查;应用SPSS19.0对调查结果进行描述性分析、t检验及方差分析。结果:医生对政府社会责任的总体评分为2.75±0.83分,即心理契约稍低于承诺程度。是否任职、不同编制、不同性别、不同婚姻状况和不同第一学历的医生之间对政府社会责任评价差异有统计学意义(P<0.05)。结论:政府、社会对医生心理契约的履责稍低于承诺,医院管理者应该注意到医生对政府、社会责任承诺的心理诉求,并结合政府和社会层面的保障措施来激励医生。 Objective: Based on the psychological contract theory, this paper analyzes the psychological perceptions of doctors in Beijing’s Grade III Level A hospital on the fulfillment status of government and social responsibility commitments, explores countermeasures to motivate doctors’ work from the government and society levels, and provide a basis for the government to promote the construction of hospital talent incentive mechanism. Methods: A self-administered questionnaire, "Socio-demographic information questionnaire" and "Evaluation of doctors’ perception of government social responsibility commitment" were used to survey 321 doctors in four Grade Ⅲ Level A hospitals in Beijing. The results of the survey were analyzed by descriptive analysis, t-test, and ANOVA using SPSS 19.0. Results:The overall score of doctors on government social responsibility was 2.75 ± 0.83, that is, the psychological contract was slightly lower than the level of commitment. There were significant differences in the evaluation of government social responsibility among doctors with different positions, different staffing levels, different genders, different marital statuses, and different first degrees(p<0.05). Conclusion:The responsibility of the government and society to doctors’ psychological contracts is slightly lower than the commitment. Hospital managers should pay attention to doctors’ psychological demands to the commitment of government and social responsibility, and combine government and social security measures to stimulate doctors.
