摘要
目前学术界关于员工知识共享影响因素的研究日益增加,但关于酒店业一线员工隐性知识共享意愿影响因素的研究还较为少见。文章以社会认知理论为基础,以心理安全感为中介和人际敏感性为调节,基于一个被调节的中介模型探索了职场负面八卦对员工隐性知识共享意愿的影响机制。在3个时间段分别对9家五星级酒店的一线员工进行了问卷调查,回收351份有效调查问卷。通过数据分析后得出如下结论:(1)职场负面八卦对隐性知识共享意愿有显著的负向影响;(2)员工心理安全感在职场负面八卦与隐性知识共享意愿的关系中起到部分中介作用;(3)员工人际敏感性在职场负面八卦与员工心理安全感之间的关系中具有正向调节效应,即员工人际敏感性越高,二者之间的负向关系越强;(4)员工人际敏感性对职场负面八卦与员工隐性知识共享意愿之间通过心理安全感的间接关系具有显著正向调节作用,即员工人际敏感性越高,这种负向的间接关系就越强。
Knowledge is deemed a key influential factor in the acquisition of core competencies by organizations worldwide.Knowledge-sharing among organization members will greatly improve the production efficiency of knowledge and the speed of organizational development.Thus,the issues concerning the antecedents of knowledge-sharing intentions have increasingly gained attention from scholars over the past two decades,such as psychological contracts,achievement goal orientations,face needs,interpersonal trust,and so on.However,existing research comprises several shortcomings.First,it has failed to extend the research on tacit knowledge-sharing to frontline service employees.Second,it overlooks the negative influencing and situational factors of tacit knowledge-sharing.To fill the knowledge gap,this study focused on the phenomenon of workplace negative gossip among frontline employees in the hotel industry.Thus,it conducted a multi-wave(three times point)and multi-source(employees and their corresponding supervisors)longitudinal tracking study from the perspective of social cognitive theory in the context of high star hotels in China.Based on data collected from 351 frontline service employees,we examined the impact of workplace negative gossip on tacit knowledge-sharing intention and explored the mediating role of psychological safety and the moderating role of sensitivity to interpersonal treatment.Structural equation modelling and Bootstrapping were used to verify our hypotheses.The results indicated the following.First,workplace negative gossip was negatively related to the tacit knowledgesharing intention of frontline service employees.Second,psychological safety mediated the relationship between workplace negative gossip and tacit knowledge-sharing intention.Third,sensitivity to interpersonal treatment moderated the relationship between workplace negative gossip and psychological safety,and the indirect effect of the relationship between workplace negative gossip and tacit knowledge-sharing intention.Consequently,we discuss the theoretical and managerial implications and provide future research directions.This study has several theoretical and managerial implications.Based on social cognitive theory,our study enriches the literature on workplace negative gossip and tacit knowledge-sharing intention by introducing the mediating role of psychological safety and the moderating role of sensitivity to interpersonal treatment.In doing so,in addition to opening a“black box”in the relationship between workplace negative gossip and tacit knowledge-sharing intention,it uncovers a boundary condition for the impact of workplace negative gossip.Conversely,to improve frontline employees’knowledge tacit sharing intentions in the hotel industry,managers should value informal communication channels,encouraging transparent and open information channels to reduce the spread of negative gossip.Additionally,managers should act as communicators to strongly ensure the psychological security of employees through daily communication.Furthermore,a harmonious working atmosphere should be implemented through cultural construction,and staff members exhibiting characteristics of high sensitivity to interpersonal treatment should be trained to be more tolerant.Finally,several limitations of this study are discussed to provide meaningful directions for future research.
