家庭-工作冲突对女性员工职业成长的影响--一个被调节的中介模型 被引量:1

摘要 基于资源保存、社会交换以及社会支持理论,探讨家庭-工作冲突对女性员工职业成长的影响,并考察工作投入的中介效应和组织支持感的调节效应。研究结果表明:(1)家庭-工作冲突显著负向预测女性员工的职业成长;(2)工作投入在家庭-工作冲突与女性员工的职业成长之间起部分中介作用;(3)组织支持感正向调节家庭-工作冲突和女性员工工作投入的关系,也正向调节家庭-工作冲突通过工作投入影响女性员工职业成长的间接效应。要缓解家庭-工作冲突对女性员工职业成长的负面影响,企业应积极关注女性员工的职业成长,为其提供公平的职业成长环境,有针对性地采取措施,加强对女性员工的人文关怀,并建立符合女性职业发展的员工激励机制。女性员工也应积极应对家庭-工作冲突对职业成长的影响,建立良好的家庭沟通机制与职业发展规划。 Based on the theory of resource conservation,social exchange and social support,this paper discusses the influence of family-work conflict on the career growth of female employees,and investigates the mediating effect of work involvement and the regulating effect of perceived organizational support.The results of survey by questionnaire show that:(1)the family-work conflict significantly and negatively predicts the career growth of female employees;(2)work involvement plays a part of mediating role between the family-work conflict and the career growth of female employees;(3)the perceived organizational support positively regulates the relationship between the family-work conflict and the work involvement of female employees,and also positively regulates the indirect effect that the family-work conflict influences the career growth of female employees through work involvement.In order to alleviate the negative influence of the family-work conflict on the career growth of female employees,enterprises should actively pay attention to the career growth of female employees,provide them with a fair environment for career growth,take targeted measures to increase humanistic care of female employees,and establish an employee incentive mechanism in line with the career development of females.Female employees should also actively respond to the influence of family-work conflict on career growth,and establish a good family communication mechanism and a career development plan.
