摘要
基于社会比较理论,本研究探讨了上下级同乡、同龄对下属偏爱上级的差异化影响。鉴于"长老秩序"和"同龄竞争"等中国情境特殊因素,本研究认为,下属与同龄上级进行社会比较时产生对比效应。相比于非同龄,当下属与上级同龄时,下属对上级的偏爱程度更低。然而,鉴于"同乡偏袒"的作用,下属与同乡上级进行社会比较时产生吸收效应。相比于非同乡,当下属与上级同乡时,下属对上级的偏爱程度更高。通过2项问卷调查研究(研究1:来自65家企业、307个团队的2317名员工,研究2:来自28家企业、147个团队的1305名员工),上述假设得到了支持。本文对发展高度中国情境化的关系人口统计学研究具有一定的借鉴意义。
Based on assimilation and contrast effects in social comparison theory,this paper explored the differential effects of subordinate-supervisor age similarity and fellow towner on the subordinate’s favoritism on supervisor.We took the China-specific factors such as"elder order","same age cohort competition"and"fellow towner favoritism"into account to develop high contextualization research.We assume that subordinates who are similar in age with their supervisor disfavor the supervisor more.However,subordinates who are fellow towners with their supervisor favor the supervisor more.Data form two big sample surveys(study 1:2307 employees nested in 307 teams in 65 firms,study 2:1305 employees nested in147 teams in 28 firms)supported our hypothesis.This paper sheds new light on high contextualized research in China.
