摘要
基于"经济-发展导向"双元文化平衡机理的研究,构建"企业双元文化平衡-组织绩效"关系模型,以213家典型企业为样本进行了实证检验。结果表明,经济、发展导向企业文化分别有助于提升组织的效益绩效和成长绩效;双元文化平衡与组织绩效之间显著正相关,双元文化不平衡与组织绩效之间显著负相关;环境不确定性在双元文化平衡与效益绩效之间起到正向调节作用,在双元文化平衡与成长绩效之间的调节效应不显著;环境不确定性在双元文化不平衡与组织绩效之间起到正向调节作用。基于所得结论,提出了培育企业双元文化平衡能力、着力培养"发展导向"企业文化、整合环境因素变化、重视文化转变的适应性这四方面的企业文化建设策略。
Based on a study of ambidextrous culture balance mechanism of "economic development orientation", this paper builds a relation model of ambidextrous culture balance organizational performance of enterprises and carried out the empirical test with 213 typical enterprises as samples. The results show that the corporate culture of economic development orientation contributes to the improvement of organization performance and growth performance respectively; there is a significant positive correlation between ambidextrous culture balance and organizational performance and a significant negative correlation between ambidextrous culture imbalance and organization performance; environment uncertainty plays a positive regulating role between ambidextrous culture balance and organizational performance, and has no significant moderating effect between ambidextrous culture and growth performance; and environment uncertainty plays a positive regulating role between ambidextrous culture imbalance and organizational performance. Based on the conclusions, this paper puts forward the practical strategies of corporate ambidextrous culture construction, that is, fostering the balance ability of corporate ambidextrous culture, striving to cultivate the "development-oriented" culture, integrating the changes of environmental factors and attaching importance to the adaptability of cultural transformation.
