酒店员工对大型组织仪式的价值感知研究——以开元酒店集团“技术比武”为例 被引量:1

Staff's Perceived Values of Composite Ritual in Hospitality Industry:An Empirical Study on ‘Ji Shu Bi Wu’ in New Century Hotel Group

摘要 组织仪式对于组织结构稳固、文化建设、人力资源管理、变革创新等方面具有重要价值,但目前在国内尚未得到学者的足够关注。文章聚焦开元酒店集团大型组织仪式——技术比武,援引组织仪式和行业场域事件的相关研究理论,构建技术比武个体感知价值测量量表,并对4家开元酒店进行实证研究。研究发现:(1)探索性因子分析(EFA)显示技术比武仪式的个体感知价值包括工作提升、交流沟通、职业发展、激情乐趣、组织承诺、自我实现和物质利益7个维度;(2)验证性因子分析(CFA)显示量表具有较好的信度和效度,并揭示了各价值维度与总体价值关系;(3)不同子酒店群体对于技术比武的感知价值具有显著差异;(4)个体的年龄、工作年限和职位属性与感知价值具有相关性。研究结果对于酒店组织文化管理研究具有一定的创新启示意义,对与酒店实践管理具有重要的参考价值。 Organizational rituals play an important role within organizational structures,cultural contructions,human resource management,innovation and revolution.These rituals,however,have not yet received enough attention by Chinese scholars up to this day.New Century Hotel Group(NCHG) is the second largest local hotel group in China and its hotel culture is full of Chinese characteristics.Jishubiwu(JSBW),whose Chinese meaning is "a contest of professional skills" is a volume of comprehensive activities for all employees of the NCHG group organization based on a competition of hotel service skills and product service innovation as the main content.JSBW started in 1988 and its near 30-year history is a rare example of hotel organizational culture and a comprehensive ritual case of the conglomerate.This paper systematically reviews the global research of Organizational Rituals theory and studies JSBW using conceptual features and individual cognition through active participation.JSBW can be deemed as a comprehensive ritual fused with rites of tournament,rites of passage,rites of enhancement,rites of renewal,rites of integration and so on.Combining with the theories of organizational ritual,field-configuring event and perceived value theory,and methods of observation,documentary analysis,participatory experience,the research interviews with related groups and individuals and develops a scale measuring employees' perceived values of JSBW,whose reliability and validity complied with specific standards and passed the empirical test.The investigation was made in four NCHG's hotels which are different from each other in brand,role within JSBW,geo-regions,or cultural distance within organizations,and finds that perceived values includes work promotion,communication,career development,passion,organizational commitment,self realization and material benefits.In addition to the traditional organizational ritual values,JSBW plays a unique and new role as an organizational ritual through stimulating individual work passion and improving professional skills and strengthening the group's organizational cohesion by inducing employees' pride and sense of belonging to the organization,capturing and curing the individual emotion by ritual-field and forming an organizational commitment.It is also viewed as an important approach and platform for career development and workplace communication and turnover in the context of hotel group-oriented development.There are significant differences in perceived values of different groups and individuals.At the group level,significant differences of perceived values among four case hotels are influenced,by the host hotel for the ritual,organizational atmosphere and geographic distance and cultural distance from group organization.At the individual level,personal age,length of service in the organization and work position are correlated with performance of perceived values suggesting significant generational differences and occupational differences.Personal educational background and the role of the ritual also affect perceived values.According to the results,some practical suggestions were proposed for JSBW future development from four aspects:organizing and planning process,ritual content,propagating and group boundary.Combining western theory and a practical case involving Chinese Characteristics,the research not only has important implications and values for hotel management and the organizational ritual management of groups,but expands the anotation of ritual theory in the Eastern context and attempts to attract more attention from Chinese scholars.
