摘要 现代企业战略性人力资源管理的目的 ,是增强企业员工的个体智力资本 ,将员工个体的知识和能力转移到企业系统中 ,促进组织智力资本增长 ,最终提高企业的竞争能力。据此 ,提出了基于学习的智力资本转换模型和智力资本转换过程的 4个阶段 ,并结合具体案例分析了 3种智力资本转换途径。组织为了有效地促进个体和团队智力资本向组织智力资本转换 ,还要提供一定的制度保证。 The goal of strategic human resource management in modern enterprise is to increase the employees' individual intellectual capital,transfer the employees' knowledge and competence into the enterprise' system,enhance the organizational intellectual capital,and finally strengthen the enterprise' competitive competence. At first it introduces the transformation model based on learning among individual intellectual capital,team intellectual capital and organizational intellectual capital. Based on the analysis of the transformation model,it puts out a four stage transformation process,which includes special knowledge creation stage,articulation stage,dissemination stage and institutionalization stage. Then it analyzes three types of the transformation ways with case studies in Chinese enterprises. Moreover,in order to facilitate the transformation,organization should establish effective management mechanisms,such as learning culture,communication network and effective knowledge management system and motivation mechanism etc.
