护理人员多维度绩效考评的应用与分析 被引量:40

摘要 目的:了解、掌握和评价护理人员的工作状况,对护理人力资源进行有效的控制和使用。方法:编制护理绩效考评表,内容包括素质、智力、能力、绩效结构4个因子共20个条目,对该院125名临床护理人员进行绩效考评。结果:105名护理人员绩效考评总均分为94.91±7.67;多因素回归方程为:绩效考评总分=1.298+1.325(绩效结构)+1.565(智力结构)+1.045(素质结构);一般护士多维度绩效考评结果比较,上级考评的总分、素质结构、智力结构、能力结构、绩效结构均分和20个条目均分都显著低于自我考评和同级考评均分(P<0.05);护士长多维度绩效考评结果比较:智力结构、能力结构因子和坚持民主集中制、业务政策水平、专业知识水平、知识更新水平、表达能力、组织协调能力、教学科研能力、创新意识和能力、工作效率及考评总分下级考评高于同级考评和上级考评(P<O.05)。结论:多维度绩效考评能多角度反映护理人员的综合状况,具有较高的科学性和实用价值。 Objectives: To know, master and assess nurses'work - status can effectively control and use manpower resource on nursing. Methods: We made up tables of nursing performance assessment, which include quality structure, intelligence structure, ability structureand performance stucture four factors and twenty items. The performance assessment tables were applied to 125 clinical nurses in our hospital. Results: Average scores of performance assessment is 94. 91±7.67 for 105 nurses; The multi -regression equation is total scores of performance assessment = 1. 298 + 1. 325 (perfomance structure) + 1. 565 (intelligence structure) + 1. 045 (quality structure); The results of multi -dimension performance assessment to general nurses are that total scores of superior's assessment and average scores of quality structure, intelligence structure, ability structure, performance structure and 20 items are obviously lower than average scores of self - assessment and same level assessment ( P < 0. 05). The results of multi - dimension performance assessment to charge nures are that average assessment scores and total scores of junior assessment are higher than that of same level and superior' s assessment in intelligence structure, ability structure, insisting on democracy and concentration, level of operation policy and professional knowledge and renewed knowledge, expression ability, ability of organization and harmony, ability of teaching and studying, innovating consciousness and ability, work efficiency (P < 0.05) . Conclusion: Multi - dimension performance assessment can reflect integrated status of nurses from multi - angle and has higher science natrue and applied value.
