摘要
随着人才竞争的不断加剧,知识型员工的流动越来越频繁,严重影响着把知识型员工作为核心竞争力的高科技企业的发展,如何加强高科技企业知识型员工的管理已成为企业领导者所面临的亟待解决的问题。本项目立足于企业组织内部影响因素,综合运用文献的分析、问卷调查等研究方法,构建了九个项目三十一个具体指标描述的问卷调查表,以西安市高科技企业知识型员工为主要样本对象,对影响员工流动的因素状况进行调查。通过SPSS软件比较不同类型企业知识型员工流动影响因素的差异,并通过企业最高层管理者对知识型员工流动影响因素的评估,找出企业对核心员工管理存在的误区,并以实证研究为依据提出高科技企业知识型员工的管理对策。
With the growing of market competition to talent, the flow of knowledge workers are increasingly frequent, which make severe impact on the development of high-tech enterprises which take the knowledge workers as the core competitiveness. How to strengthen the management to knowledge workers in high-tech enterprises has become an urgent problem which the business leaders have to face to. This thesis investigates the factor which led to such mobility in Xi'an as a target by conducting the methods in the research process as analyzing documents, distributing questionnaires (which are designed by the author with 31 indexes that are subordinate to 9 items). The author also analyzes the difference on factors led to such mobility between key employees from different tapes of enterprises with software SPSSll.5, hence makes a further comparison on this aspect and consequently finds out the misunderstandings for key employees" management by the assessment from top leaders. Finally this thesis points out the management countermeasure on key employees based on the degree of the factors which may work variously on key employees depending on the principles of management and countermeasure of management.
