职场欺负、人际冲突与反生产行为的关系:情绪智力的调节效应 被引量:22

The Influences of Workplace Bullying and Interpersonal Conflict on Counterproductive Work Behaviors:The Moderating Effects of Emotional Intelligence

摘要 本文采用问卷匹配法,通过对三家公司的373人先后两次的测查,分别考察了职场欺负和人际冲突对反生产行为(简称CWB)的影响及情绪智力的调节效应。结果发现,"欺负"的三个维度同时进行回归分析时,只有"工作压制"的效应显著。将人际冲突的四个维度同时作为自变量,分别预测五种CWB,只有两类人际冲突的预测效应显著:"关系冲突"对财产越轨、政治越轨和总体CWB预测作用非常显著;"任务过程冲突"则对人际越轨和生产越轨具有非常显著的预测力。此外发现,"情绪调节"和"情绪利用"对"工作压制"作用于"财产越轨"、"政治越轨"以及总体CWB的调节效应均显著。 373 employees from three companies were investigated twice by questionnaire-matching method to examine the influences of workplace bullying and interpersonal conflict on counterproductive work behaviors (CWBs)and the modera- ting effects of emotional intelligence. Results indicated that only' work suppressing' had significant effects on CWBs when the predictive power of the three dimensions of bullying was examined together. When the four dimensions of inter- personal conflict were examined simultaneously to predict five kinds of CWBs respectively, relationship conflict was found to have significant effects on property deviance, political deviance and overall CWB; task process conflict was found to have significant effects on interpersonal deviance and production deviance. Examining the moderating effects of emotional intelligence indicated that ' regulation of emotion' and ' use of emotion ' could significantly moderate the effects of' work suppressing'on property deviance, political deviance and overall CWB respectively.
