摘要
目的分析山西省乡镇卫生院医务人员工作满意度及潜在变量满意度。方法用结构式问卷面对面调查325名乡镇卫生院医务人员的基本情况、社会地位、自我评价及工作环境等满意度内容。探索性因子分析建立测量模型,再构建结构模型。未加权最小二乘法(ULS法)估计参数,通过评价修正确定最佳模型。结果医务人员工作满意度总体得分为(62.40±11.64)分,满意度总体处于一般水平。男性、30~40岁、贫困县和辅助科室的医务人员更容易对工作产生不满情绪。结构方程模型拟合较好,经济特征、社会地位、自我评价和工作环境4项潜在变量与所对应的测量变量系数较大。结论山西省乡镇卫生院医务人员工作满意度受经济、社会关系和工作环境等综合因素的影响,总体处于一般水平,应建立相应的激励制度保证乡镇卫生院医务人员工作稳定性。
OBJECTIVE To analyze the job satisfaction and potential variable satisfaction of medical staff in the township hospitals in Shanxi Province. METHODS 325 medical staffs were investigated about satisfaction with structured questionnaire through the face-to- face survey including basic information, social status, self-evaluation, work environment in the township hospitals. We established measurement model and built structure model with exploratory factor analysis. So we can estimate parameters by not weighted laast squares method (ULS) and determine the optimal model through the evaluation and correction finally. RESULTS The overall score of the job satisfaction of medical staff is(62.40+11.64). The overall satisfaction is at ordinary level. The medical staffs who are male, 30 to 40 years old, poor counties, in the ancillary departments tend tO produce dissatisfaction more easily. Structure equation model fitting is better ,four potential variable(the economic characteristics, social status, self-evaluation, work environment)and the corresponding measured variables coefficient is bigger. CONCLUSION The job satisfaction of medical staff in the township hospitals in Shanxi Province is influenced by comprehensive factors of economic, social relations, working environment and other factors. In general, it is at ordinary level, so we should establish corresponding encouragement system to guarantee personnel stability in the township hospitals.
