摘要
运用团队委托-代理理论,采用物质激励和精神激励相结合的激励模式,引入协同效应与团队分享,建立了基于团队协作的员工激励模型,从而减少单方面进行个人激励或团队激励所带来的相互拆台和"搭便车"现象。在统一框架下,分析了基本工资、绩效工资、协同效应和团队分享等激励因素对团队协作的影响。在所给出的综合激励机制下,基本工资对员工和团队均无激励作用;绩效工资在激励个人努力的同时,同样能鼓励团队协作;只有当团队规模适中时,团队分享才能产生正的协同效应,并且协同效应越强,团队成员的协作程度越高。
In this paper,an employee incentive mechanism is designed by introducing synergistic and sharing effect.Based on Principle-agent theory,the incentive model is constructed by considering both material and immaterial incentives.The conditions that the model is applicable are analyzed.The effect of base salary,performance salary,synergistic effect and sharing are studied.The results indicate that the base salary has no effect on both the team performance and employee performance.Under this mechanism,the performance salary not only inspires employees to work hard,but also team cooperation.Team sharing engenders positive synergistic effect only when the team size is moderate.The cooperation degree of team members is increased with the synergistic effect.
