摘要
目的:了解重庆市非在编护士管理现状及其存在的问题,为非在编护士的科学管理提供依据。方法:采用分层整群抽样的方法,抽取214名护理管理人员,采用自行设计的问卷进行调查。结果:①本市非在编护士占所在医院护士总人数的平均构成比为42.82%,一级医院为41.42%,二级医院为47.10%,三级医院为39.94%。不同等级医院比较差异均具有统计学意义(P<0.000 1)。②96.73%的护理管理人员认为非在编护士的自由流动会对医院的护理工作造成影响,主要影响医院的护理队伍稳定、护理质量和护理安全等方面。③95.33%的护理管理人员认为应维护非在编护士队伍的稳定,建议采取的主要措施依次为工资增长、职称晋升、给予转为在编护士的机会等。结论:非在编护士已经成为护理队伍的重要力量,应切实采取有效措施维护护理队伍的稳定。
Objective:To understand the status and the problems of management among the provisional nurses in Chongqing,and to provide the basis for scientific management.Methods:A questionnaire survey designed by ourselves was conducted among 214 nursing administrators by the method of stratified cluster sampling.Results:① the average constituent ratio of the provisional nurses was 42.82% in the overall nurses,41.42% in the hospitals of class Ⅰ,47.10% in the hospitals of class Ⅱ,39.94% in tertiary class hospitals.The constituent ratio was significantly different in different hospitals(P0.000 1).②96.73% of nursing administrators believed that the provisional nurses without any effective rules could cause many troubles to nursing practice;especially to keep the stability,quality,security of nursing,and so on.③To keep the stability of the group of provisional nurses,95.33% of nursing administrators suggested that they should provide the opportunities to them,such as increasing the salaries,promoting the title,being official nurses and so on.Conclusion:Provisional nurses are a very important part of nursing group,we should carry out effective strategies to stabilize them.
