摘要 随着人工智能技术深度渗透组织管理,其双刃剑效应对工作绩效的影响机制亟待解构。本研究聚焦平台型企业在多业务场景下AI赋能的绩效跃迁规律,以阿里巴巴为样本揭示人机协同的复杂作用机理。既有文献多基于TAM与RBV理论框架,探讨AI对单一岗位绩效的线性影响(Li等,2025),但存在三方面局限:其一,跨业务场景协同机制研究匮乏(林俐等,2025);其二,技术渗透阈值与边际效益规律尚未量化(刘云硕等,2024);其三,人力资本动态匹配理论模型缺失(张晓棠等,2023)。本研究填补平台型企业多维度交互机制的理论空白。采用扎根理论与单案例混合研究设计,通过内部文件分析(200+项创新事件),构建“技术渗透—能力重构—绩效跃迁”三维动态模型。 As artificial intelligence technology deeply penetrates organizational management,the mechanism of its double-edged sword effect on work performance urgently needs to be deconstructed.The study focuses on the performance leap patterns of platform enterprises under multiple business scenarios through AI empowerment,using Alibaba as a sample to reveal the complex mechanism of human-machine collaboration.The literature mostly operates within the TAM and RBV theoretical framework,exploring the linear impact of AI on the performance of a single position.However,there are three limitations:Firstly,there is a lack of research on cross-business scenario collaboration mechanisms.Secondly,the threshold of technology penetration and the marginal benefit law have not been quantified.Thirdly,the dynamic matching theory model of human capital is missing.The study fills the theoretical gap in the multi-dimensional interaction mechanism of platform enterprises.Using grounded theory and single-case mixed research design,through internal document analysis(200+innovative events),a three-dimensional dynamic model of"technology penetration—capability reconfiguration—performance leap"is constructed.
