摘要
数字化转型之际,激发员工创新行为对于电信企业形成可持续竞争优势十分关键,本研究以电信企业的员工作为研究主体,尝试深入探究组织创新氛围给员工创新行为带来影响的机制,并着重关注创新自我效能感和变革信心的中介作用,基于274份有效问卷,创建链式中介模型并展开统计分析之后,数据显示:1)组织创新氛围会给员工创新行为带来积极影响(β=0.439,p<0.001);2)创新自我效能在中间起着重要的部分中介作用(间接效应值为0.216,95%CI[0.108,0.252]);3)变革信心没有起到独立的中介作用,它和创新自我效能共同形成的链式中介路径也没有得到实证支撑.研究表明,在电信企业这个组织架构较为稳定,流程呈标准化特征的行业当中,员工创新行为更多源自于对自身能力的信任,而不是对组织变革进程的预期,本项研究给处于数字化转型时期的电信企业如何营造创新氛围,优化员工个人效能以激发创新行为提供了理论依据及经营指引.
In the era of digital transformation,stimulating employee innovative behavior is crucial for telecommunication enterprises to achieve sustainable competitive advantages.Taking employees of telecommunication enterprises as the research subject,this study explores the mechanism by which organizational innovation climate affects employee innovative behavior,focusing on the mediating roles of innovation self-efficacy and change confidence.Based on 274 valid questionnaires,a chain mediation model was constructed and statistically analyzed.The results showed that:(1)Organizational innovation climate positively affects employee innovative behavior(β=0.439,p<0.001);(2)Innovation self-efficacy plays a significant partial mediating role(indirect effect=0.216,95%CI[0.108,0.252]);(3)Change confidence has no independent mediating effect,and the chain mediation path formed with innovation self-efficacy is not empirically supported.This study indicates that in the telecommunication industry with a relatively stable organizational structure and standardized processes,employee innovative behavior stems more from trust in their own abilities rather than expectations of organizational change processes.It provides a theoretical basis and operational guidance for telecommunication enterprises in the digital transformation period to create an innovation climate and optimize employee self-efficacy to stimulate innovative behavior.
