理解职业向上流动的性别差异

Understanding the Gender Difference in Career Mobility in China

摘要 本文基于中央国家机关公职人员调查数据,探讨了男性和女性对晋升影响因素认知的差异及其对职级晋升的影响。研究显示,34岁之前,女性公职人员的晋升路径与男性相似,34岁之后性别差异逐渐显现;到42岁时,女性的职位级别比与其可比的男性低21%。进一步分析发现,男性和女性对晋升影响因素的认知存在显著差异:男性更倾向于认为晋升基于个人贤能,而女性则认为外部因素更为关键;该性别认知差异在一定程度上会影响女性的工作态度和表现,并最终影响其晋升结果。 Drawing on survey data from civil servants in China's central government agencies,this paper examines gender differences in the perception of promotion channels and their impact on career promotion.The results show that prior to age 34,female civil servants follow promotion trajectories similar to those of their male counterparts.However,gender differences begin to emerge after age 34.By age 42,women hold positions that are,on average,21%lower than those of comparable men.Further analysis reveals significant gender differences in perceived promotion channels:Men are more likely to attribute promotion outcomes to personal merit,while women place greater emphasis on external factors.These perception gaps influence women's work attitudes and behavior,ultimately affecting their promotion outcomes.
