“转场者”之困:从企业流向高职院校的专业教师发展阶段特征及适应性困境

The Predicament of"Field-Crossers":Characteristics of Developmental Stages and Adaptive Challenges of Vocational College Teachers Transitioning from Corporate Careers

摘要 从企业流向高职院校的专业教师是高职院校教师队伍,特别是职业教育“双师型”教师队伍的重要组成部分,其在专业教学、技术研发和社会服务等方面具有独特价值。该群体在高职院校的发展兼具场域转换的特殊性与教师成长的普遍性。基于24位“转场者”的深度访谈资料,系统剖析其发展的四个典型阶段——转场发展适应期、教职能力建构期、教职发展瓶颈期、教职成熟引领期,并揭示各阶段典型的适应性困境,包括:适应期面临的身份认同冲突与知识转化障碍,建构期存在的教育理论缺失与职业效能感失衡,瓶颈期陷入的“自我安置”困扰与“能力断层”,成熟引领期遭遇的技术反噬与制度适配滞后,进而为优化高职院校教师差异化管理支持机制、推动“双师型”教师队伍建设提供微观实践框架与政策参考。 Vocational college teachers who transition from corporate careers constitute a vital compo⁃nent of the faculty in higher vocational colleges,particularly within the"dual-qualified"teacher framework essential for vocational education.These individuals bring unique value to professional teaching,technical research,and social services.Their development within the vocational college context combines the particu⁃larities of field transition with the universalities of teacher growth.Based on in-depth interviews with 24"field-crossers,"this study systematically delineates the characteristics of their four typical developmental stages:field-crossing adaptation,teaching capacity construction,teaching development bottleneck,and teaching maturity and leadership.It further reveals characteristic adaptive challenges at each stage,includ⁃ing:identity conflicts and knowledge transformation barriers during the adaptation phase;lack of education⁃al theory and imbalances in professional efficacy during the construction phase;struggles with"self-accom⁃modation"and"competency gaps"during the bottleneck phase;and technological backlash and institution⁃al adaptation lag during the maturity and leadership phase.The findings provide a micro-level practical framework and policy recommendations for optimizing differentiated management support mechanisms for vocational college teachers and advancing the development of“dual-qualified”teaching teams.
