日落心犹壮:年龄包容型人力资源管理对职场成功老龄化的影响

摘要 随着我国人口老龄化日益加剧和延迟退休政策逐步实施,年长员工在劳动市场和企业发展过程中已经变得不可或缺。如何高效地管理和培养年长员工,已成为人力资源开发与管理领域普遍关注的重要议题。本研究基于资源保存理论,探究了年龄包容型人力资源管理如何经由工作重塑对职场成功老龄化产生影响作用,并提出了未来时间洞察力在上述关系中的调节作用,即未来时间洞察力增强了年龄包容型人力资源管理与职场成功老龄化之间经由工作重塑的间接效应。本研究利用663名45–60岁的年长员工展开3个时点的问卷调查,对搜集的数据进行了统计分析。结果表明,本研究提出的有调节的中介作用模型获得了数据支持。本研究拓展了年龄包容型人力资源管理对年长员工的影响机制研究,对数智化时代企业积极应对劳动力结构多元化与促进年长员工实现职场成功老龄化有一定的实践价值。 As the issues of population aging and the gradual implementation of delayed retirement policies in our country become increasingly concerned,older employees have been indispensable in the process of labor market and enterprise development.How to manage and train older employees effectively is a hot topic in the field of human resource development.Based on the Conservation of Resources theory,this study explores how Ageinclusive Human Resource Management(AHRM)practices influence successful aging at work through job crafting and proposes the moderating role of future time perspective in these relationships.That is,future time perspective strengthens the positive indirect relationship between AHRM practices and successful aging at work through job crafting.To test the hypotheses,this study adopted a 3-wave questionnaire survey with 663 older employees aged 45-60 for data analysis.The empirical findings indicate that the moderated mediation model proposed in this study is supported.This study contributes the literatures of the influence mechanism of AHRM practices on the work-related outcomes of older employees,and provides practical insights for enterprises on how to proactively respond to the diversification of the labor force structure and promote older employees'successful aging at work.
