摘要
目的探讨以磁性医院文化为基础的管理模式对基层单位护士职业价值观、工作沉浸感的影响。方法选取2021年1月—2024年12月东莞市妇幼保健院118名护士为研究对象,2021年1月—2022年12月采用常规管理模式(实施前),2023年1月—2024年12月采用以磁性医院文化为基础的管理模式(实施后)。比较实施前后临床护士职业价值观量表(Nursing Professional Values Scale-R,NPVS-R)评分、工作沉浸感调查问卷评分、Maslach职业倦怠量表评分。结果实施后的NPVS-R评分高于实施前,差异均有统计学意义(P均<0.05)。实施后的工作沉浸感评分高于实施前,差异均有统计学意义(P均<0.05)。实施后的情绪耗竭、去人格化维度评分为(18.18±2.48)分、(7.08±1.70)分,均低于实施前的(21.16±2.26)分、(9.01±1.68)分,个人成就感评分(39.21±3.64)分高于实施前的(36.02±3.37)分,差异均有统计学意义(t=9.648,8.772,6.986;P均<0.05)。结论以磁性医院文化为基础的管理模式,能够提高临床护士的工作沉浸体验水平,帮助护士树立正确的职业价值观,并降低基层单位护士的职业倦怠水平。
Objective To explore the influence of management mode based on magnetic hospital culture on profes⁃sional values and work immersion of nurses in grass-roots units.Methods From January 2021 to December 2024,118 nurses in Dongguan Maternal and Child Health Hospital were selected as the research objects.From January 2021 to December 2022,the routine management mode was adopted(before implementation),and from January 2023 to De⁃cember 2024,the management mode based on magnetic hospital culture was adopted(after implementation).The scores of Nursing Professional Values Scale-R(NPVS-R),Nurse Work Flow Questionnaire and Maslach Burnout In⁃ventory were compared before and after implementation.Results The NPVS-R score after implementation was higher than that before implementation,and the difference was statistically significant(all P<0.05).The work immersion score after implementation was higher than that before implementation,and the differences were statistically signifi⁃cant(all P<0.05).The scores of emotional exhaustion and depersonalization dimension after implementation were 18.18±2.48 and 7.08±1.70,which were lower than 21.16±2.26 and 9.01±1.68 before implementation,the score of per⁃sonal accomplishment 39.21±3.64 was higher than 36.02±3.37 before implementation,and the differences were statistically significant(t=9.648,8.772,6.986;all P<0.05).Conclusion The management mode based on magnetic hospital culture can improve the level of work immersion experience of clinical nurses,help nurses establish correct profes⁃sional values,and reduce the level of job burnout of nurses in grass-roots units.
