能级对应原则管理在肾内科护理人员中的应用效果

摘要 目的探究能级对应原则管理在肾内科护理人员中的应用效果。方法选择2024年2—11月西安市第一医院肾内科15名在职护理人员为研究对象,根据管理方法不同记为管理前(2024年2—6月,实施传统管理模式)和管理后(2024年7—11月,实施能级对应原则管理模式)。对比组织支持感、护理服务质量以及职业生涯高原水平。结果管理后情感性支持评分(46.39±1.47)分、工具性支持评分(13.32±0.69)分高于管理前(44.23±1.56)分、(9.81±0.55)分,差异均有统计学意义(t=3.903,15.406;P均<0.05)。管理后护理服务质量评分高于管理前,职业生涯高原水平低于管理前,差异均有统计学意义(P均<0.05)。结论相较传统管理模式,肾内科护理人员应用能级对应原则管理在改善组织支持感、提高护理服务质量、调整职业生涯高原水平方面效果更加显著。 Objective To investigate the application effect of the management of the principle of energy level corre-spondence in the nursing staff of the Department of Nephrology.Methods Fifteen in-service nursing staff in the Department of Nephrology of Xi'an First Hospital from February to November 2024 were selected as the research subjects.According to different management methods,it is recorded as pre-management(February to June 2024,imple-menting traditional management mode)and post-management period(July to November 2024,implementing the management mode corresponding to energy level).The organizational support,quality of care and career plateau were com-pared.Results The scores for emotional support and instrumental support in the post-management period were 46.39±1.47 and 13.32±0.69,higher than 44.23±1.56 and 9.81±0.55 in the pre-management period,and the differences were statistically significant(t=3.903,15.406;both P<0.05).The scores for nursing service quality in the post-management period were higher than those in the pre-management period,and the plateau level of career development were lower than those in the pre-management period,and the differences were statistically significant(all P<0.05).Conclusion Compared with the traditional management mode,the management of nephrology nursing staff applying the principle of energy level correspondence is more effective in improving their sense of organizational support,improving the qual-ity of nursing services,and adjusting the level of career plateau.
