摘要
为了探索项目管理者的情绪智力通过何种机制对项目绩效产生影响,基于情绪智力理论,构建并验证了项目管理者情绪智力通过影响团队成员的项目组织承诺与知识共享进而影响项目绩效的链式多重中介模型。通过对多个工程项目员工的问卷调查,数据分析发现:项目管理者情绪智力对项目绩效正向影响不显著;项目组织承诺在项目管理者情绪智力和项目绩效之间起到显著中介作用;项目绩效的提高是项目管理者通过项目组织承诺和知识共享的链式关系发挥作用。研究为项目管理者提供了注重情绪智力培养及促进项目组织承诺和知识共享协同发展以提升项目绩效的启示。
In order to explore the mechanism of the impact of project managers'emotional intelligence on project performance,based on the theory of emotional intelligence,this study constructed and validated a chain multiple mediation model of the impact of project managers'emotional intelligence on project performance by influencing team members'project organizational commitment and knowledge sharing.Through questionnaire surveys of employees of several engineering projects,data analysis was conducted and results show that the emotional intelligence of project managers has no significant positive impact on project performance;The commitment of project organization plays a significant mediating role between the emotional intelligence of project managers and project performance;The improvement of project performance is achieved through the chain relationship between project organizational commitment and knowledge sharing by project managers.The study provides insights for project managers to focus on cultivating emotional intelligence and promoting collaborative development of project organizational commitment and knowledge sharing to enhance project performance.
