关于广西乡村教师激励机制实施效果的思考

摘要 乡村教师激励政策旨在通过提升职业满意度与归属感来激发教学效能,是保障乡村教育队伍稳定性与专业发展可持续性的关键机制。该研究基于广西乡村教师激励机制的实证分析,从制度架构、执行效能、监督评价3个维度进行多维解构。研究发现,现行政策在目标定位、措施适配性与执行保障方面存在改进空间。据此,建议广西构建多维度激励体系,实施基于教师需求层次理论的差异化激励方案;强化政策执行过程中的组织协同与资源保障,完善政策传播机制以培育尊师重教的社会生态;同时建立政府主导、第三方参与、社会监督相结合的动态监测体系,构建双向互动的政策反馈回路。 The rural teacher incentive policy aims to stimulate teaching efficiency by improving career satisfaction and sense of belonging.It is a key mechanism to ensure the stability of the rural education team and the sustainability of professional development.This research is based on an empirical analysis of rural teacher incentive mechanisms in Guangxi,and conducts multi-dimensional deconstructions from three dimensions:institutional structure,execution effectiveness,and supervision and evaluation.The study found that there is room for improvement in current policies in terms of target positioning,measure adaptability and implementation guarantees.Based on this,it is recommended that Guangxi build a multi-dimensional incentive system and implement differentiated incentive plans based on the theory of teacher needs levels;strengthen organizational coordination and resource guarantee in the policy implementation process,and improve the policy communication mechanism to cultivate a social ecology that respects teachers and values education;At the same time,establish a dynamic monitoring system that combines government-led,third-party participation,and social supervision to build a two-way interactive policy feedback loop.
