摘要
作为社会工作由专业化迈向职业化的关键一环,社会工作者职业技能的生成不仅决定着服务供给的专业效能,更推动着整个行业的职业化进程。为深入探讨社会工作者职业技能生成演化过程及机制,对14名科班出身的社会工作者进行深度访谈,经扎根理论研究发现:社会工作者职业技能的形成经历了认知、解构、转化和熟化四个阶段。在认知阶段,社会工作者通过书本学习和课堂交流构建理论基础;在解构阶段,面对实践中技能转化障碍,通过经验模仿和协助活动促进知识向实践转化;在转化阶段,深化专业认知,实现知识与实践的有效融合及职业能力提升;在熟化阶段,通过持续的情境适应与经验重组,实现职业技能的个性化建构。总体而言,社会工作者职业技能的形成机制根植于制度构建的框架约束、组织系统的资源赋能与人际网络反馈之间的动态耦合,这三者共同构成了职业技能演进的核心动力机制。
As a critical juncture in the transition of social worker from specialization to professionalization,the generation of vocational skills not only determines the professional efficacy of social workers'service delivery,but also propels the occupational advancement of the entire industry.In order to deeply explore the generation and evolution process and mechanism of social workers'professional skills,14 social workers from the department class were interviewed in depth.Through grounded theory research,it was found that the formation of social workers'professional skills experienced four stages:cognition,deconstruction,transformation and maturation.In the cognitive stage,social worker establishes theoretical foundations through book-based learning and classroom exchanges.During the deconstruction stage,they confront skill translation barriers in practice,leveraging experiential imitation and collaborative activities to bridge knowledge and application.The transformation stage involves deepening professional cognition to achieve knowledge-practice integration and enhance vocational competence.Finally,the maturation stage entails continuous contextual adaptation and experience recombination to construct personalized professional skills.Overall,the formation mechanism of social workers professional skills is rooted in the the framework constraints of system construction,the dynamic coupling between resource empowerment of organizational system and interpersonal network feedback,which together constitute the core dynamic mechanism of vocational skills evolution.
