摘要
在当今竞争激烈的商业环境中,领导力作为组织管理的核心要素,对员工绩效的影响机制已成为学术界和实践界关注的焦点。本研究系统梳理了领导力与员工绩效关系的理论基础、影响机制及情境因素,整合了变革型领导、交易型领导、服务型领导等不同理论框架的实证证据,并结合最新跨文化研究与动态视角,揭示了领导力通过激励机制、能力发展机制和工作环境营造机制影响员工绩效的多维路径。研究发现,情境因素如组织文化、任务特征和员工个体差异在领导力与绩效关系中发挥重要调节作用,而新兴的数字化领导与共享领导模式为未来研究提供了新的方向。本综述不仅为组织提升员工绩效提供了理论参考,也为管理者根据不同情境选择适配领导风格提供了实践启示。
In today's fiercely competitive business environment,leadership,as a core element of organizational management,has become a focus of attention in both academia and practice for its impact mechanism on employee performance.This study systematically reviews the theoretical basis,influencing mechanisms,and situational factors of the relationship between leadership and employee performance,integrates empirical evidence from different theoretical frameworks such as transformational leadership,transactional leadership,and service-oriented leadership,and combines the latest cross-cultural research and dynamic perspectives to reveal the multidimensional path through which leadership affects employee performance through incentive mechanisms,ability development mechanisms,and work environment creation mechanisms.Research has found that situational factors such as organizational culture,task characteristics,and individual differences among employees play important moderating roles in the relationship between leadership and performance,and emerging digital leadership and shared leadership models provide new directions for future research.This review not only provides theoretical references for organizations to improve employee performance,but also provides practical insights for managers to choose appropriate leadership styles based on different contexts.
