摘要
目的了解军队医院护理人员的岗位胜任力培训需求现况,并分析其影响因素,为今后开展有针对性的护理人员培训提供参考。方法采用分层随机抽样法,通过问卷星线上平台和线下纸质调查问卷相结合的方式调查不同地域、不同层级的13所军队医院的280名护理人员。调查问卷包括3个维度、15个模块、72项指标。结果护理人员岗位胜任力培训需求问卷总均分为4.35±0.64分,培训需求前10名从高到低依次为专科护理知识、应急处置能力、专科护理新技术、观察评估能力、专科护理常规技术、分析判断能力、护理相关法律法规、文字表达能力、沟通协调能力、语言表达能力。多元线性回归分析结果显示,职称、人员类型、个性特征与岗位工作匹配情况是影响岗位胜任力培训需求的主要影响因素,其中职称较高、认为个性特征与岗位工作匹配的文职人员和军人,其岗位胜任力培养需求较高。结论军队医院护理人员具有较高的岗位胜任培训需求,管理部门应针对不同职称、人员类型、个性特征的护理人员分类分层开展培训,以满足不同类型护理人员的不同岗位需求和发展需求。
Objective To understand the current status of nursing staff's job competency training needs in military hospitals,analyse the influencing factors,to provide the reference for future targeted nursing stafftraining.Methods A stratified random sampling method was used to survey 280 nursing stafffrom 13 military hospitals from different geographical regions and levels by combining the online platform of Questionstar and the offline paper questionnaire.The questionnaire included 3 dimensions,15 modules,and 72 indicators.Results The total mean score of the questionnaire was 4.35±0.64 points,and the top 10 training needs were,in descending order,specialist nursing knowledge,emergency response ability,new specialist nursing technology,observation and assessment ability,routine specialist nursing technology,analysis and judgement ability,nursing-related laws and regulations,written expression ability,communication and coordination ability,and verbal expression ability.The results of multiple linear regression analyses showed that job title,personnel type,and personality traits matched with job work were the main influencing factors affecting the demand for job competency training,in which civilian personnel and military personnel with higher job titles who believed that their personality traits were matched with their job work showed a higher demand for job competency training.Conclusion Nursing staffin military hospitals had higher job competency training needs,management departments should carry out training for nursing staffwith different job titles,personnel types,and personality traits in a categorised and stratified manner to meet the different job needs and development needs of different types of nursing staff.
