摘要
数字经济时代,人机共生成为常态化工作模式。生产技术人员作为企业生产的执行者,参与产品制造各个环节,需精通专业技能并满足客户要求,对技术变革保持高度敏感。为了探究人工智能技术如何作用人力资源管理实践,影响生产技术人员工作幸福感,本研究基于资源保存理论通过对354份高新技术企业生产技术人员的问卷数据(研究一)和40份质性访谈(研究二)数据的整理分析发现:一方面,人工智能感知能够增加挑战性时间压力,进而提升工作幸福感;另一方面,人工智能感知降低工作控制感,进而降低工作幸福感。同时,职业自我效能感正向调节了工作控制感和挑战性时间压力与工作幸福感的关系。研究结论证实,面对人工智能的应用,资源增益以及个体资源的补充能够提升生产技术人员的工作幸福感。这丰富了人工智能感知对工作幸福感的相关研究,能为高新技术企业管理实践提供借鉴。
In the digital economy era,human-machine coexistence has become a normalized work mode.As executors of enterprise production,production technicians are involved in every aspect of product manufacturing,requiring proficiency in professional skills and meeting customer requirements,while maintaining high sensitivity to technological changes.To explore how artificial intelligence influences human resource management practices and the job satisfaction of production technicians,this study,based on the Conservation of Resources theory,analyzes data from 354 questionnaires(Study 1)and 40 qualitative interviews(Study 2)with production technicians in high-tech enterprises.The findings reveal that,on the one hand,AI perception increases challenging time pressure,thereby enhancing job satisfaction;on the other hand,it reduces perceived job control,thus diminishing job satisfaction.Additionally,career self-efficacy positively moderates the relationship between perceived job control,challenging time pressure,and job satisfaction.The conclusions confirm that,in the face of AI application,resource gains and the replenishment of individual resources can enhance the job satisfaction of production technicians.This study enriches the research on the impact of AI perception on job satisfaction and provides insights for management practices in high-tech enterprises.
