摘要
目的 探究医务人员人力资源管理认知程度及工作敬业度的相关性。方法 于2023年6月随机抽取哈尔滨医科大学附属第六医院410名医务人员为研究对象,进行面对面问卷调查,采用高绩效工作系统(high-performance work systems,HPWS)、盖洛普Q12量表评估医务人员对人力资源管理认知程度及工作敬业度,并分析二者的相关性。结果 410名医务人员HPWS的总分平均为(88.47±9.55)分,将得分低于平均分的83名(20.24%)医务人员纳入低认知组,将得分高于平均分的327名(79.76%)医务人员纳入高认知组,2组经盖洛普Q12量表评估,低认知组的工作基本需求、管理者支持、团队合作、自我成长得分分别为(4.16±0.51)分、(13.83±1.58)分、(12.16±1.65)分、(5.42±1.14)分,低于高认知组的(6.43±0.82)分、(16.69±1.73)分、(15.73±1.71)分、(8.14±1.37)分,差异均有统计学意义(P <0.05);医务人员工作基本需求、管理者支持、团队合作、自我成长与人力资源管理认知程度呈正相关(r=0.776、0.560、0.646、0.635,P <0.05)。结论 医务人员对人力资源管理的认知程度整体较高,且其认知程度与工作敬业度成正相关,医院管理者应加强职工教育培训,为医院持续发展提供可靠动力。
Objective To explore the correlation between the degree of human resource management cognition and work engagement of medical staff.Methods In June 2023,410 medical staff of the Sixth Affiliated Hospital of Harbin Medical University were randomly selected as the study subjects for a face-to-face questionnaires survey.High-performance work systems(HPWS)and Gallup Q12 scale were used to evaluate the level of human resource management cognition and work engagement of medical staff,and the correlation between the two was analyzed.Results Among the 410 medical staff members,the average total score of HPWS was(88.47±9.55)points.Of these,83 members(20.24%)who scored below the average were included in the low-cognition group,while 327 members(79.76%)who scored above the average were included in the high-cognition group.Both groups were assessed using the Gallup Q12 questionnaire.The scores for basic job needs,management support,teamwork,and personal growth in the low-cognition group were(4.16±0.51)points,(13.83±1.58)points,(12.16±1.65)points,(5.42±1.14)points,respectively.These were significantly lower than those in the high-perception group,which were(6.43±0.82)points,(16.69±1.73)points,(15.73±1.71)points,(8.14±1.37)points,respectively.The differences were statistically significant(P<0.05).The medical staff's basic job needs,management support,teamwork,and personal growth were positively correlated with the degree of human resource management cognition(r=0.776,0.560,0.646,0.635,P<0.05).Conclusion The overall degree of human resource management cognition among medical staff is high,and the degree of human resource management cognition among medical staff is positively correlated with their degree of dedication to their work,so that hospital administrators should strengthen the education and training of their employees to provide reliable and reliable services for the sustainable development of the hospital.
