摘要
本文基于社会信息加工理论探究领导者的LMX接近中心性影响其探索式创新行为的作用机制与边界条件,并通过情景实验和实地调研,得出以下结论:领导者的LMX接近中心性对其探索式创新行为具有促进作用;LMX接近中心性可以促进领导者获得团队的情感信任与认知信任,进而提升其探索式创新行为,而且相较于情感信任,领导者获得的团队认知信任更能够促进其探索式创新行为;领导者偏好沟通能够显著增强团队认知信任在LMX接近中心性和探索式创新行为中的中介作用。研究不仅从社会信息加工理论视角拓展了领导者的LMX关系研究,而且为实践中如何促进领导者探索式创新提供了新的思路。
Based on the social information processing theory,it explored the mechanism and boundary conditions of the relationships between the front-line leaders’LMX closeness centrality and their exploratory innovation.Through a situational experiment and a field investigation,the following conclusions are drawn.Leaders’LMX closeness centrality promotes their exploratory innovation;LMX closeness centrality enhances a leader’s emotional and cognitive trust from the team,and then promotes their exploratory innovation.Compared with emotional trust,the team’s cognitive trust in the leader promotes their exploratory innovation behavior more effectively.Leaders’communication preference significantly enhances the mediating role of team cognitive trust in the relationship between leaders’LMX closeness centrality and exploratory innovation.It not only expands the research on leader-member exchange relationships from the perspective of social information processing theory,but also offers new insights into how to foster leaders’exploratory innovation in practice.
