摘要
基于I-P-O模型和社会信息加工理论,本文探讨了创新性工作要求与团队创造力的关系以及团队知识共享的中介效应和团队情绪氛围的调节效应。采用76个团队的395对上下级员工匹配数据进行实证分析,研究结果表明:团队知识共享在创新性工作要求与团队创造力之间起中介作用,团队情绪氛围正向调节创新性工作要求与团队知识共享的关系。特别而言,在高团队情绪氛围情境下,创新性工作要求通过团队知识共享间接影响团队创造力的正向效应显著;而在低团队情绪氛围情境下,创新性工作要求通过团队知识共享间接影响团队创造力的正向效应不显著。
Based on the I-P-O model and social information processing theory,this study explores the effect of creative job requirement on team creativity,especially the mediating role of team knowledge sharing and the moderating role of team emotional climate between them.Taking 76 department leaders and their 395 employees as sample,the results show that team knowledge sharing positively mediates the relationship between creative job requirement and team creativity,team emotional climate positively moderates the relationship between creative job requirement and team knowledge sharing.Specifically,in the context of high team emotional climate,the positive indirect effect of creative job requirement on team creativity via team knowledge sharing is significant;however,in the context of low team emotional climate,the positive indirect effect of creative job requirement on team creativity via team knowledge sharing is not significant.
