自以为是所以主动改变?员工自恋与主动变革行为的关系研究 被引量:9

Does Self-righteous Promote Taking the Initiative to Change?Research on the Relationship Between Employee Narcissism and Taking Charge Behavior

摘要 员工主动变革行为对企业生存发展至关重要,尽管学者们发现员工特质是决定其是否参与主动变革行为的关键因素之一,但学术界目前对于自恋这一较为普遍的人格特质与主动变革行为之间的关系还缺乏足够关注。本研究基于权力的促进-抑制理论,探讨了员工自恋与主动变革行为之间的关系,并进一步验证了权力感知的中介作用和性别的调节作用。通过对227份有效数据进行层级回归分析发现:第一,员工自恋与主动变革行为之间存在正向关系;第二,权力感知部分中介了员工自恋与主动变革行为之间的关系;第三,性别会调节员工自恋与权力感知之间的关系,相对于女性员工而言,自恋的男性员工有更强的权力感知,并且通过权力感知对主动变革行为作用也更强。本研究结果一定程度上挖掘了员工自恋这一黑暗型人格特质积极面,同时丰富了对于主动变革行为前因变量的研究,对企业管理实践具有一定的参考价值。 Employees’taking charge behavior is crucial to the survival and development of enterprises.Although scholars have found that employees’characteristics are one of the key factors to determine whether they participate in taking charge behavior,the academic circle has not paid enough attention to the relationship between narcissism,a common personality trait,and taking charge behavior.Based on the power-approaching and inhibition theory,this study explores the relationship between employee narcissism and taking charge behavior,and further verifies the mediating effect of sense of power and the moderating effect of gender.Through hierarchical regression analysis of227 valid data,it is found that:first,there is a positive relationship between employee narcissism and taking charge behavior;Second,sense of power partially mediates the relationship between employee narcissism and taking charge behavior;Thirdly,gender can moderate the relationship between employee narcissism and sense of power,compared with female employees,male employees with narcissism have stronger sense of power and have stronger effect on taking charge behavior through sense of power.To some extent,the results of this study dig into the positive side of employee narcissism,a dark personality trait,and enrich the research on the antecedent variables of taking charge behavior,which has certain reference value for enterprise management practice.
