摘要
事业单位人员的工资问题一直以来都是社会关注的焦点,采用2011年北京市机关事业单位人员工资收入调整机制调查数据,从总报酬的角度研究事业单位人员的工作满意度发现:总报酬中除了薪酬,其他四个维度变量均对工作满意度存在直接显著影响。内部薪酬公平感在薪酬对工作满意度的影响中起完全中介作用,在福利、工作与生活平衡、绩效认可、职业发展对工作满意度的影响中起部分中介作用。但外部薪酬公平感的中介作用不显著,由此提出了关于提高事业单位人员工作满意度的针对性建议。
The wages of public institutions staff has been the focus of social concern. This study analyses job satisfactionof public institutions staff through the perspective of total rewards by using data of 2011 Beijing administrative organs andinstitutions personnel salary adjustment mechanism investigation, which contain 11911 valid samples. This study foundthat: In addition to pay, the other four dimensions of the total rewards have a direct impact on job satisfaction. In the rela-tion of pay and job satisfaction, Internal pay fairness works as a mediator. In the relation of welfare, work life balance, per-formance recognition, career development with job satisfaction, Internal pay fairness works a partial mediator. However, theintermediary role of the external pay fairness is not significant. Finally, according to the conclusion of the study, the paperputs forward some suggestions to improve the job satisfaction of the public institution staff.
